Abstract

The nurses attaining management positions often have no or very little training in management skills. The aim of this study was to assess the effectiveness of a standardized self-learning management skills module for middle and top nursing managers in improving their performance in management. The study was conducted in hospitals affiliated to the Ministry of Health and Benha University using a quasi-experimental design on 30 nursing top level managers and 300 head nurses under their management. Data were collected using a self-administered questionnaire including the Multifactor Leadership Questionnaire (MLQ). The researcher developed and implemented a self-learning module covering key skills necessary for successful leadership. The effect of the intervention was done immediately after completion of the module and at 3-month follow-up. The results showed that nurse leaders are not well trained in leadership/management and their related knowledge is insufficient. The self-learning module was successful in improving their knowledge, which was reflected positively on their practice of leadership, with more use of transformational and then transactional styles and less use of passive/avoidant and laissez-faire styles. This was also associated with significant improvements in leadership outcomes. The improvement of their leadership was also shown from the viewpoints of their sub-ordinate staff nurses. The independent effect of the intervention is confirmed through multivariate analysis. Therefore, the intervention succeeded, which leads to acceptance of the study hypothesis.
